The numbers on this page come from the inputs you enter and the method stated: 3,600 seconds to an hour, 52 weeks to a year, twelve months to a year, and nothing else. No industry shrinkage figure, no occupancy benchmark and no assumption about your attrition; every one of those is yours to enter.
Pay for performance means the rating a person gets in the cycle changes what they are paid, usually through a merit matrix that turns a rating and a position in the salary range into a percentage. It is the decision that makes a performance cycle expensive to get wrong, because the moment money follows a rating, every inconsistency between managers becomes a pay difference someone can point at. This page is about the arithmetic and the governance, not about whether the idea is a good one.

Fix the pot before the ratings
Decide the total increase budget as a percentage of payroll first, then distribute it. Running it the other way, ratings first and budget afterwards, produces a set of promises that has to be walked back, which costs more trust than the increases buy.
Write the matrix, then test it against your own headcount
A merit matrix is ratings down one axis and position in range across the other, with a percentage in each cell. Multiply each cell by the number of people you expect in it and check the total lands on the pot. Most first drafts are over by a wide margin, and the test takes ten minutes.
Calibrate before anyone is told
Two managers rating the same performance differently is a pay difference once the matrix is applied. A calibration session where managers defend their ratings against each other is the only cheap fix; doing it afterwards means reopening decisions people have already heard.
Keep the reasoning with the number
The record that matters later is not the percentage, it is why the rating was what it was. Keep that against the person and the role, with the date and the manager, because it is what a pay question a year later is actually asking about.

Pay for performance: common questions
What is a merit matrix? A grid that turns a performance rating and a person's position in their salary range into an increase percentage, so two people with the same rating and the same position get the same answer.
Does pay for performance need forced ranking? No. It needs comparable ratings, which calibration can produce without forcing a distribution. Forcing one is a separate choice with its own costs.
Where does Orgplanly fit? It keeps the roles, the plan and the cycle record the decision is made from, so the headcount cost of a merit round can be worked against the same plan the budget was built on.
