What the invitation email has to say

Five things, in plain words. Who is asking and why now. Exactly how long it takes, in minutes, honestly. What confidentiality means here, in concrete terms, including the minimum team size below which results are not reported separately. What happened after the last round, named specifically, because that is your evidence that answering is worth the time. And when people will hear the results, with a date. An invitation that says only please complete our engagement survey is asking for a favour without a reason.

The reminder is a different email

Send it to non-responders only, keep it shorter, and repeat the confidentiality line rather than the deadline pressure. The most common mistake is a reminder that reads as chasing, which converts a neutral non-responder into an annoyed one. If you cannot target non-responders because the survey is anonymous, say so in the reminder and apologise for messaging people who have already answered; that small courtesy is noticed.

Cheap ideas that work cost attention, not money

Telling people what changed because of the last survey. Giving each manager their own team's result and half an hour to talk about it. Answering the awkward comment in public rather than the easy one. Fixing one small, visible, long-complained-about thing and saying where the idea came from. None of these has a budget line, all of them are effort, and all of them move the thing that free lunches do not.

Cheap ideas that do not work, and why

Perks and socials layered on top of an unaddressed problem read as a distraction from it, and they can lower a score rather than raise it. So can recognition programmes introduced while people are waiting to hear about something they raised months ago. The rule is sequence rather than substance: the same social event is welcome after the loop is closed and resented before it. If the budget is small, spend the sequence rather than the money.

How long should the survey be open? Long enough to cover every shift pattern and a weekend, which for most companies means ten days to two weeks. Shorter windows systematically miss whoever was away, and whoever was away is not a random sample.

Should the CEO send the invitation? It raises response rates and it raises expectations, which is the trade. Sending it from the top and then not following up costs more credibility than sending it from HR and following up would have.

Can we incentivise responses? Small team-level incentives for participation are usually fine and individual rewards for answering are not, because they attach a benefit to a response you promised was confidential. A charity donation per response is the version that causes fewest problems.
